Overview
Pediatric Associates partnered with Gini Talent to strengthen its nearshore healthcare operations in Mexico, where professionals support US clinical teams with documentation, patient coordination, system updates and insurance-related processes. As the operation grew, retaining strong talent in key roles became increasingly important.
Gini Talent analysed historical hiring and employee data to identify the characteristics associated with performance and long-term retention. We then redesigned the recruitment journey around a structured scorecard, self-service applications, automated CV parsing, recorded English-language video interviews and pre-interview assessments. This gave hiring managers clearer candidate profiles and enabled qualified professionals to move through the process faster.
At a glance
The Challenge
Pediatric Associates, one of the largest pediatric healthcare organizations in the United States, was expanding its nearshore operations in Mexico.
Mexico-based healthcare professionals supported US clinical teams across multiple workflows — clinical documentation, patient coordination, system updates, insurance-related processes and other operational tasks — so physicians could focus more time on patients.
As the operation scaled, employee turnover became a significant challenge in several roles.
Our Approach
Gini Talent worked closely with Pediatric Associates to understand the operating model and analyze historical hiring and employee data.
We identified the characteristics of candidates who were more likely to perform successfully and remain with the organization, and used those findings to create a structured recruitment scorecard.
We then redesigned the candidate journey around automation and structured assessment: self-service applications, automated CV parsing, recorded English-language video interviews, pre-recruiter scoring, and direct hiring-manager interviews for qualified candidates.
The Result
Gini Talent recruited 100+ professionals across multiple healthcare and support functions, with particularly significant hiring volumes among medical graduates and healthcare professionals supporting US clinical operations remotely.
The new selection methodology improved hiring quality and contributed to a substantial reduction in employee turnover.
The project helped Pediatric Associates build a scalable and cost-efficient nearshore healthcare workforce model in Mexico.
The approach
Instead of treating volume hiring as a pure sourcing exercise, we started with retention. Historical hiring and employee data showed which profiles stayed and performed — and which patterns predicted early exits.
Those signals became a structured recruitment scorecard. Every stage of the candidate journey was rebuilt so that managers received consistent, scored profiles before interviews, and strong candidates moved faster without lowering the bar.
